



























The workspace is not a neutral backdrop. For neurodivergent employees, it is a performance variable.
The relationship between environment and cognitive performance is well established in the research literature and almost entirely ignored in how most offices are designed. The default workspace, open plan, fluorescent lighting, ambient noise, visual clutter, hot desking, was optimised for density and collaboration visibility. It was not optimised for thinking.
For neurotypical employees, this is a mild inconvenience. For neurodivergent employees, particularly those with ADHD, autism, or sensory processing differences, it can be the difference between a functional day and one spent entirely in damage control.
Sensory sensitivity is not about being fragile. It is about a nervous system that processes environmental input at higher intensity than the norm. Sensory overload in adults is far more common than most workplaces account for, and the cognitive cost of managing it through a standard working day is one of the least visible performance drains in any organisation.
An open-plan office that a neurotypical employee barely registers is, for a sensory-sensitive colleague, a continuous stream of competing stimuli that each require processing and filtering. The cognitive load of that filtering is not available for work.
Fluorescent lighting produces a flicker rate that most people cannot consciously detect but that registers in the nervous systems of many autistic and ADHD individuals as a low-level continuous stressor. Background conversation in an open office is processed as meaningful linguistic input by people who cannot selectively tune it out the way others can. The result is a working day that costs more cognitive energy than it should before a single task has been completed.
The field of neuro-architecture, which examines how the built environment affects neurological and psychological states, has been producing consistent findings for two decades. Spaces designed with biophilic elements, natural light, acoustic management, and visual calm produce measurably better cognitive performance across populations. For neurodivergent individuals, the effect size is larger.
This does not require a complete office redesign. It requires the recognition that workspace is a tool, and like any tool, it should be matched to the job it is being used for. A focused individual work task and a collaborative brainstorm require different environments. A neurodivergent employee doing deep technical work and a neurotypical employee managing client relationships may need different sensory conditions to do their best work. Neither of those is a special request. Both are reasonable optimisation.
The organisations getting this right are not necessarily spending more money. They are making different choices. Quiet zones that have the same status as collaborative spaces rather than being tucked in a corner. Task lighting options that allow people to control their immediate environment. Sound management through soft furnishings, acoustic panels, or a genuine norm around headphone use. Flex scheduling that allows people who do their best thinking early or late to work at those times.
The signal that separates these companies from the ones that talk about inclusion without practicing it is whether the accommodation is normalised or exceptional. When everyone on a team treats environmental adjustment as a normal part of working well, the social cost of asking for what you need disappears.
The best sensory accommodation is one that does not feel like an accommodation at all. It just feels like a well-designed workplace.
